Inclusion: driving performance in companies

A source of creativity for companies and a boost to their appeal, inclusion is increasingly seen as a genuine driver of performance. In France, major groups are increasing diversity initiatives.

Professional inclusion is about the “capacity of our society to enable everyone to access and maintain employment, and progress in their work, regardless of their career path, age, health status or difficulties”1. For companies, this is more than just a box-ticking exercise. It means being able to offer, over the long term, a work environment in which everyone can feel at home and respected. Implementing such an environment therefore implies a profound cultural transformation, affecting attitudes as well as working methods. It is, however, well worth the effort!

Inclusion: a sure bet for companies

Several studies have shown that inclusion is a driver of economic performance for companies, some stating that there is a link between diversity and profitability2. In fact, since inclusion enables companies to draw from a diverse range of points of view, it guarantees creativity and innovation. According to the audit and consulting firm Deloitte, “companies committed to inclusion have almost 60% more chance of seeing an increase in their profits and productivity”3Indeed, a company that fosters a diverse workforce is more likely to be able to understand and anticipate the needs of customers where diversity is also important. By providing a work environment conducive to professional growth, inclusion also strengthens the commitment of employees, at the same time as helping to forge a sense of belonging that boosts talent retention. Lastly, it is a major asset in appealing to younger generations, who are especially mindful of the values upheld by employers.

Practical steps to strengthen workplace inclusion and diversity starting with recruitment

In France, companies have clearly understood the benefits of inclusion and have put in place a variety of sourcing and recruitment policies aimed at promoting diversity in their teams. The VINCI group, for example, has opted to implement a proactive policy aimed at increasing the number of women in its teams: at Group level, every manager recruitment shortlist must now include a female profile. “We consider that once we have increased female representation in management roles, the rest of the teams will follow,” explains Ludovic Demierre, VINCI’s Director of Human Resources. To fight against discrimination, the Group is working closely with the “Elles Bougent” association to promote scientific and technical careers to girls in middle and high schools. Meanwhile, Sodexo launched the movement “Élan” in 2025, bringing together various leading French groups such as Accor, Orange and Sanofi, all focused on the shared goal of boosting workplace diversity. “Élan” offers diversity candidates mentoring sessions, round tables on specific topics and meetings with female directors in an attempt to lift the barriers linked to a lack of information and self-censorship.

Inclusion, in addition to careers guidance and recruitment, also calls for companies to contribute to changing attitudes. In 2019, BNP Paribas was thus the first major French company (listed on the CAC 40 index) to join the #JamaisSansElles movement, making a commitment to refuse to take part in any event with more than three speakers where no women were involved.

Inclusion: overcoming the barriers

Although many companies are making investments in diversity and inclusion, stumbling blocks remain, starting with the complexity and scale of the issue. Invisible disabilities, for example, are still poorly understood by companies, even though they account for 80% of disabilities4.

VINCI and the challenge of disability 

 

VINCI promotes the recruitment of people with disabilities, supporting and welcoming them in the Group’s companies. The non-profit network Trajeo'h is tasked with reassigning employees with disabilities in other positions as part of an approach aimed at sustainable employability.

 

Added to a certain lack of understanding about disability is the questioning, in some countries, of so-called “DEI” (Diversity, Equity & Inclusion) programmes. However, French companies do not seem to be abandoning these policies. A survey published in November 2025 confirmed that French companies remain committed to inclusion and diversity5; among the clear signs of progress, 90% of France’s largest companies (listed on the CAC 40 index) have set targets for increasing female representation among their managers6.

To overcome the obstacles to inclusion, there is no magic solution; it comes down to making concerted efforts over the long term: changing recruitment practices (anonymous applications, diversifying recruitment channels), training managers and employees about recognising stereotypes and adopting inclusive behaviours, as well as ensuring the issue is championed at the highest level of governance. This collective effort, at each level of the company, is key in providing long-term support to a policy that is far from being a passing trend and is very much a driver of overall performance!
